Abstract
This descriptive study was designed to identify the effect of nursing work environment on nursing performance in the hemodialysis unit and to investigate the effectiveness for job satisfaction and empowerment in the relationship between them. The subjects of this study were 206 nurses who were working in the hemodialysis unit located in Deagu metropolitan city and Kyeongbuk province for more than six months. Data were collected from February 25, 2015 to March 15, 2015. The nursing work environment, nursing performance, job satisfaction and empowerment were evaluated by questionnaire. The data were analyzed using descriptive statistics, t-test, ANOVA, Pearson's correlation coefficient, three-step mediated regression analysis and hierarchical moderated regression analysis in SPSS/WIN 18.0. The findings of this study were as follows: 1. The mean score of the nursing work environment of the subjects was 2.55, job satisfaction 2.96, empowerment 3.41 and nursing per- formance 3.62. 2. The Nursing performance showed significant differences in relation with their age (F = 14.00, p < .001), marital status (t = 21.07, p < .001), academic background (F = 9.14, p < .001), work experience (F = 8.64, p < .001), work experience in the hemodialysis unit (F = 10.19, p < .001), current position (t = 13.01, p < .001) and working pattern (t = 5.11, p = .025). 3. The Nursing performance was significantly positively correlated with nursing work environment (r = .35, p < .001), job satisfaction (r = .41, p < .001) and empowerment (r = .66, p < .001). 4. The nursing work environment of the subjects was the most important predicting factor in the nursing performance (β = .31, p < .001), and predictability was 28%. Job satisfaction and empowerment showed complete mediating effect in the association relationship between nursing work environment and nursing performance in the hemodialysis unit. 5. The job satisfaction and empowerment did not show moderating effects in the relationship between nursing work environment and nursing performance. Job satisfaction and empowerment showed direct effect on nursing performance. These results showed that nursing work environment in the hemodialysis unit had an influence on nursing performance. Job satisfaction and empowerment have mediating effects, but do not have moderating effects in the relationship between them. In conclusion, the improvement of nursing work environment induces high job satisfaction and empowerment. And this can leads to effective nursing performance.
본 연구는 혈액투석실의 간호근무환경이 간호사의 업무수행에 미치는 영향을 확인하고, 이들 간의 관계에서 직무만족과 임파워먼트의 효과를 규명하기 위한 서술적 조사연구이다. 대구, 경북에 소재한 혈액투석실에서 6개월 이상 근무하고 있는 일반간호사와 책임간호사 206명을 대상으로 2015년 2월 25일에서 2015년 3월 15일까지 자료를 수집하였다. 연구도구는 간호근무환경, 간호업무수행, 직무만족, 임파워먼트 측정도구를 이용하였다. 자료분석방법은 SPSS/WIN 18.0 프로그램을 이용하여 기술통계, t-test, ANOVA , Pearson's correlation coefficient, 3단계 매개회귀분석, 위계적 조절회귀분석을 실시하였다. 본 연구의 결과를 요약하면 다음과 같다. 1. 대상자의 간호근무환경은 평균 2.55점, 직무만족은 2.96점, 임파워먼트의 평균은 3.41점이었고, 간호업무수행 정도는 3.62점으로 나타났다. 2. 대상자의 간호업무수행은 연령(F=14.00, p<.001), 결혼상태(t=21.07, p<.001), 최종학력(F=9.14, p<.001), 총근무경력(F=8.64, p<.001), 투석실 근무경력(F=10.19, p<.001), 현재직위(t=13.01, p<.001), 근무형태(t=5.11, p=.025)에 따라 유의한 차이가 있었다. 3. 대상자의 간호업무수행은 간호근무환경(r=.35, p<.001), 직무만족(r=.41, p< .001), 임파워먼트(r=.66, p<.001)와 유의한 정의 관계를 보였다. 4. 대상자의 간호근무환경은 간호업무수행의 유의한 영향 요인이었고(β =.31, p<.001), 설명력은 28%였다. 직무만족과 임파워먼트는 각각 혈액 투석실 간호근무환경과 간호사의 업무수행의 관계에서 완전매개효과를 보였다. 5. 대상자의 직무만족과 임파워먼트는 간호근무환경과 간호업무수행의 관계에서 조절효과가 없는 것으로 나타났다. 직무만족과 임파워먼트는 간호업무수행에 대하여 직접효과를 미치는 것으로 나타나 독립변수로서의 역할을 지지해주고 있었다. 이상의 연구결과를 종합하여 볼 때 혈액투석실의 간호근무환경은 간호사의 업무수행에 영향을 미치는 것으로 나타났으며, 그들 간의 관계에서 직무만족과 임파워먼트는 매개효과가 있고, 조절효과는 없는 것으로 나타났다. 따라서 간호업무수행을 효과적으로 높이기 위해 간호근무환경의 개선을 통하여 직무만족과 임파워먼트를 유도하는 전략이 필요함을 알 수 있었다.
