일반간호사의 셀프리더십이 전문직업성에 미치는 영향

Abstract
This research was a descriptive study to identify the levels of self-leadership and professionalism of nursing staff, the relationships between the two variables, and the factors affecting the professionalism of nursing staff.
Data were collected from 230 members of the nursing staff at a university hospital in Daegu city from March 13, 2013 to March 22, 2013. The research tools were a questionnaire composed of 18 questions which was based on the Self-Leadership Assessment Prototype developed by Manz (1983) and revised by Kim Han-seong (2002), and a questionnaire composed of 28 questions which was based on the Professionalism Inventory Scale developed by Hall (1968) and revised by Chu Hyeon-shim (2001). Data were analyzed through descriptive statistics, t-test, ANOVA, Pearson’s correlation coefficients, and stepwise multiple regression test using SPSS program version 19.
The results of this study were as follows;
1. Total average score of the staff's self-leadership was 3.50 out of 5.00, and the average scores in the subdomains of self-expectation, rehearsal, goal-setting, self-compensation, self-critique, and constructive thinking were 3.57, 3.62, 3.34, 3.73, 3.46, and 3.32, respectively. The average score for the subjects' professionalism was 3.38 out of 5.00, and the average scores in the subdomains of compliance with professional organizations, civic virtues, autonomy, sense of mission, and self-regulation were 3.00, 3.39, 3.42, 3.55, and 3.34, respectively.
2. There were significant differences in self-leadership according to education, marital status, and religion and in professionalism according to age, education, marital status, and years of service.
3. There was a significantly positive relationship between self-leadership and professionalism (r=.58, p<.001). Significant factors affecting professionalism were self-leadership (β=.55) and 20 or more years of service (β=.22), which explained 38% of the total variance for professionalism (p<.001).
This study showed that the self-leadership of nursing staff affects their professionalism. Therefore, efforts to improve self-leadership and organizational support are required for the enhancement of nursing staff’s professionalism.
본 연구는 일반간호사의 셀프리더십과 전문직업성의 정도를 파악하고 두 변수간의 관계와 일반간호사의 전문직업성에 영향을 미치는 요인을 알아보기 위한 서술적 조사연구이다.
자료수집은 대구광역시 소재 일 대학병원에 근무하는 일반간호사 230명을 대상으로 2013년 3월 13일부터 3월 22일까지 진행되었다. 연구도구로는 Manz (1983)가 개발한 Self-Leadership Assessment Prototype을 김한성 (2002)이 수정 보완한 18문항의 설문지, Hall (1968)이 개발한 Professionalism Inventory Scale을 추현심 (2001)이 수정한 총 28문항의 설문지를 사용하였다. 자료분석은 기술통계, t-test, ANOVA, Pearson′s correlation coefficients, 단계적 다중회귀분석을 이용하여 실시하였다.
본 연구의 결과를 요약하면 다음과 같다.
1. 대상자의 셀프리더십은 평균 3.50점(5점 만점)으로 하부영역으로는 자기기대 3.57점, 리허설 3.62점, 목표설정 3.34점, 자기보상 3.73점, 자기비판 3.46점, 건설적 사고 3.32점으로 나타났다. 전문직업성은 평균 3.38점(5점 만점)으로 하부영역으로는 전문조직에의 준거성 3.00점, 공공봉사심 3.39점, 자율성 3.42점, 소명의식 3.55점, 자기통제에 대한 믿음 3.34점으로 나타났다.
2. 대상자의 특성에 따른 셀프리더십과 전문직업성 차이를 분석한 결과, 셀프리더십은 최종학력, 결혼상태, 종교에 따라 유의한 차이가 있었으며, 전문직업성은 연령, 최종학력, 결혼상태, 근무년수에 따라 유의한 차이가 있었다.
3. 셀프리더십과 전문직업성은 유의한 양의 상관관계(r=.58, p<.001)를 나타냈고, 전문직업성에 영향을 미치는 요인으로는 셀프리더십(β=.55), 근무년수 20년 이상(β=.22)이 나타났으며 전문직업성에 대한 설명력은 38%로 나타났다(p<.001).
본 연구결과를 통해 일반간호사의 셀프리더십이 전문직업성에 중요한 영향을 미치는 것을 알 수 있었다. 따라서 일반간호사의 전문직업성 강화를 위해 셀프리더십을 향상시킬 수 있는 노력이 필요하며 조직차원에서의 지원 또한 마련되어야 할 것이다.
