전담간호사의 근무환경 및 역할갈등이 직업존중감에 미치는 영향

Abstract

This cross-sectional descriptive study aimed to examine the influence of the nursing work environment and role conflict on the job esteem among physician assistant nurses. A structured questionnaire was used to collect data on demographic and job-related characteristics, work environment, role conflict, and job esteem. The results showed that the nursing work environment significantly and positively influenced job esteem (β=.40, p<.001), and prior training experience was also found to be a significant predictor of job esteem (β=.22, p=.003). However, role conflict was not identified as a significant predictor of job esteem in the regression model. Based on these findings, efforts to improve the job esteem among physician assistant nurses should focus on enhancing their work environment and pre-education program for physician assistant nurses.

본 연구는 전담간호사의 근무환경과 역할갈등이 직업존중감에 미치는 영향을 분석하고자 수행되었다. 최근 의료공백의 심화와 간호사 역할의 확대 속에서, 전담간호사는 명확한 법적 지위나 표준화된 교육 없이 고도의 전문성을 요구받는 상황에 처해 있으며 이는 직무 스트레스, 역할갈등, 정체성 혼란을 유발하고 있다. 이에 따라 전담간호사의 직업존중감 수준과 그 영향요인을 규명하는 것이 중요하다. 자료 수집은 D광역시 소재 4개 대학병원 전담간호사 145명을 대상으로 구조화된 설문지를 활용하여 시행하였다. 수집된 자료는 기술통계, t검정, 일원분산분석, 상관관계 분석, 다중회귀분석으로 분석하였으며, 본 연구결과는 다음과 같다. 분석 결과, 직업존중감에 유의한 영향을 미친 요인은 근무환경(β=.40, p<.001)과 역할 수행 사전 교육 경험(β=.22, p=.003)이었다. 그러나 역할갈등은 회귀분석에서 직업존중감에 유의한 영향을 미치지 않는 것으로 나타났다. 본 연구결과를 바탕으로 전담간호사의 직업존중감 향상을 위해 근무환경 개선과 역할 수행 사전 교육 프로그램의 개발이 필요함을 제언한다.
