상급종합병원 전담간호사의 역할갈등과 자기효능감이 직무만족도에 미치는 영향

- Abstract
- The purpose of this study is to identify the factors affecting the job satisfaction of physician assistant nurses in various tasks and situations. This study is a descriptive correlation study targeting physician assistant nurses in medical institutions of Tertiary general hospital, to identify the degree of role conflict and self-efficacy, and analyze factors influencing job satisfaction. The data collection for this study was conducted from March 18 to April 2, 2025, targeting physician assistant nurses working at medical institutions of Tertiary hospital in D Metropolitan City, and the data of a total of 141 people were included in the analysis. Data analysis was performed using the IBM SPSS Statistics for Windows, Version 30.0, which included frequency and percentage, mean and standard deviation, independent t-test, one-way ANOVA, Pearson’s correlation coefficient, and stepwise multiple regression analysis. The results of this study are as follows. The job satisfaction level of dedicated physician assistant nurses at general hospitals was 3.61 out of 5 points. In terms of job satisfaction based on general characteristics, there was a statistically significant difference in the duration of service(t=-2.67, p=.008) and department(F=3.47, p=.034) of physician assistant nurses. As a result of the Pearson’s correlation analysis of job satisfaction, role conflict(r=-.24, p=.004) had a significant negative correlation with job satisfaction. Self-efficacy(r=.52, p=.<.001) had a significant positive correlation with job satisfaction. As a result of stepwise multiple regression analysis, the factors affecting job satisfaction were self-efficacy(β=0.48, p=<.001), role conflict(β=-0.20, p=.005), and the length of service as a physician assistant nurses(β=-0.15, p=.039), in that order, and the department of work was not significant. The explanatory power of these variables on the subjects' job satisfaction was 31.9%. Based on the results of this study, to improve job satisfaction, efforts to reduce role conflict and increase self-efficacy are needed. It is expected that this will be used as basic data for exploring various ways to enhance job satisfaction, such as education and programs to strengthen personal capabilities for physician assistant nurses in the future. It is necessary to establish clearer work regulations, implement legal and institutional frameworks to ensure professional protection, and develop measures to improve job satisfaction.
본 연구는 상급종합병원에서 근무하는 전담간호사를 대상으로 한 서술적 상관관계 연구로, 역할갈등, 자기효능감의 정도를 파악하고, 직무만족도의 영향 요인을 분석하였다. 본 연구의 자료 수집은 D 광역시 소재의 상급종합병원에서 근무하는 전담간호사를 대상으로 2025년 3월 18일부터 4월 2일까지 진행되었고 총 141명의 자료가 분석에 포함되었다. 자료 분석은 IBM SPSS Statistics for Windows, Version 30.0을 이용하여 빈도와 백분율, 평균과 표준편차, 독립표본 t검정, 일원분산분석, 피어슨 상관계수, 단계적 다중회귀분석을 사용하였으며, 본 연구 결과는 다음과 같다. 상급종합병원 전담간호사의 직무만족도 수준은 5점 만점에 3.61점이었다. 일반적 특성에 따른 직무만족도에서 전담간호사 근무 기간(t=-2.67, p=.008), 근무 부서(F=3.47, p=.034)에서 통계적으로 유의한 차이를 보였다. 직무만족도의 상관관계 분석 결과, 역할갈등(r=-.24, p=.004)은 직무만족도와 유의한 부적 상관관계가 있었다. 자기효능감(r=.52, p=.<.001)은 직무만족도와 유의한 정적 상관관계가 있었다. 단계적 다중회귀분석 결과, 직무만족도에 미치는 요인은 자기효능감(β=0.48, p=<.001), 역할갈등(β=-0.20, p=.005), 전담간호사 근무 기간(β=-0.15, p=.039) 순으로 나타났으며, 근무 부서는 유의하지 않게 나타났다. 이들 대상자의 직무만족도에 대한 변수의 설명력은 31.9%였다. 본 연구 결과를 바탕으로 직무만족도 향상을 위해서는 역할갈등을 줄이고 자기효능감을 높이는 노력이 필요하다. 전담간호사를 위한 개인적 역량 강화를 위한 교육 및 프로그램, 더욱 명확한 업무규정과 보호받을 수 있는 법적·제도적 장치 마련 및 정착을 위한 방안과 직무만족도를 향상시키기 위한 다양한 방안을 모색하는데 있어서 기초자료로 활용될 것으로 기대한다.
